Creating Tomorrow's Non-Profit Sector Leaders
Throughout Canada, there is looming the HR crisis of the baby boomers retiring starting in 2010. How will this employment gap be filled?
According to Canadian Policy Research Network, the non-profit sector workforce is older than that of the for-profit sector. The non-profit sector is growing at a faster rate than Canada’s economy as a whole (Stats Canada). This means that the demand for non-profit leaders is growing at a faster rate than in any other sector in Canada as our Executive Directors leave due to retirement.
How can we address this leadership issue? Developing leaders from within the sector is one strategy.
Internal development means committing resources to provide management training and opportunities. High turnover and small staffs makes this challenging.
According to Forefront (Imagine Canada’s publication) “the best approach is to give potential successors every opportunity to gain good work experience and acquire skills across the organization, so they can assume other tasks.” One Winnipeg non-profit recognizes each employee’s skills and involves them many activities and meetings outside of their regular job duties as “observers” so they can possibly transfer into different jobs as their skills and interests change.
Younger employees of the Y Generation thrive on professional development opportunities that help them further their career. 48% of respondents to a survey about young non-profit professionals stated they consider lack of management experience a barrier to becoming an Executive Director. They will be motivated to stay with organizations that make training available that will develop their management and leadership skills.
Mentoring and training your staff for future management positions is a strategy to prevent your organization from being damaged by the upcoming leadership gap. By having internal development opportunities your organization may even become an employer of choice for future leaders.

Overcoming Barriers to Take on Leadership Roles -
Excerpts from Stepping Up Or Stepping Out - A Report on the Readiness of Next Generation Non-profit Leaders (Young Non-profit Professionals Network)
Current ED’s can help young potential leaders overcome barriers to taking on leadership roles in the future.
1. Provide mentoring and investing more leadership responsibility in their staff.
2. In larger non-profits, ED’s can explore developing current staff for middle management positions before looking outside the organization. This shows staff that they will have a career path if they stay with the organization.
3. For smaller organizations that tend to be flat, one solution might be for regional associations to facilitate career paths based on moving between organizations working on the same issue. This allows potential leaders to move more easily between organizations in the sector, gain needed experience, and move into positions of greater responsibility along the way.
4. ED’s can improve people’s perception of being an ED. They can communicate through word and deed how rewarding it is to lead an organization that is creating social change – it’s not just about long hours and high stress levels.
